Outline own role and responsibilities in the event of a child or young person requiring urgent medical attention If I was on shift and a young person needed urgent medical attention I would firstly alert whoever is shift leading that day but stay with the young person seeing to there medical needs I would then phone an ambulance and await instruction from my shift leader who would be either seeing to the young person or on the phone to the ambulance and I would be doing the other. If I was shift leading I would have to tale control of the situation and direct my staff team to what they need to do, there is usually 4 staff members on as the shift leader I would be on the phone to an ambulance I would direct another first aid trained staff member to stay with the young person and get the other 2 to take the other young people away from the situation. 6.1. Outline procedures for infection control in own work setting Make sure while doing personal care gloves and aprons are worn, also that anything with the young people’s bodily fluids are disposed of correctly in the correct bin. Any bodily fluids are clean up correctly e.g. Vomit. After a young person has finished there stay at the dragons retreat the bedroom must be deep cleaned before any one else can stay. 7.2. Explain how the procedures of the work setting protect both children and young people and practitioners They protect both young people and practitioners by ensuring that people working with the young people are all following the correct procedures which are in place to ensure the safety and well being of the young people.

How to Reduce Employee Turnover with Motivation Essay

Nowadays, a word is very popular in white collars. It is â€Å"luo ci† in Chinese, which means people leaving their current work without a new job. With the development of society and the improvement of the level of people’s life, the phenomenon of â€Å"luo ci† become more and more common. As we know, the employee turnover of hospitality industry is quite higher than other industries. In 2004, Wildes warned that hospitality would face a significant work force deficit of quality managers in the near future. Not only is there a shrinking labor pool due to other industries attracting our potential managers (i. e. retail, banking, and healthcare) (American Express, 2006), but turnover continues to be a significant problem. High turnover not only causes the hotels lose their good employees and makes the level of service declined, but also increases the costs and expenses of recruitment and training. So, those hotels should take some measures to reduce employee turnover. Through some information, there are four main reasons: salary and welfare, personal development, sense of achievement, and interpersonal relationship. Clark and Estes (2002) suggest that employee turnover may not be purely a function of remuneration but rather of employee motivation. From this sentence, we know employee motivation plays a very important role in hospitality industry and it is an effective way to solve the problem of brain drain. The methods of employee motivation can be divided into two parts: substance incentive and spiritual incentive. According to the reasons of leaving, the management should pay more attention on their employees’ needs and motivate them from material and spiritual. Substance incentive means motivating and encouraging employee by some material, such as salary, welfare, bonus, or penalty. It is the main mode of motivation. Besides, it is the most common motivation mode. A study from a salary survey by Hewitt Associates showed that the human resource department in the hotel groups offering at least one plan of pay to performance rise from 51 per cent in 1991 to 77 per cent in 2003 (Jeffrey Pfeffer, 2007). Except carrying out the necessary substance incentive, the spiritual incentive is especially important, because it is a key factor to improve employees’ career happiness. According to different needs do some different spiritual incentive, such as, empowerment, make a future career development program for employees, making some effective communication and so on. In onclusion, with the improvement of living standard, more and more people begin to pay more attention on their internal happiness and pursuit. Taking substance incentive purely cannot meet the demands of the employees. Therefore, substance incentive and spiritual incentive are equally important and complement each other, are indispensable. And the proper motivation not only can retai n the best employee, but also can improve the productivity. 2. The current situation of personnel in hospitality industry The current situation of personnel in hospitality industry is structural shortage and non-normal loss. And as a labor-intensive enterprise, the turnover of the hospitality industry should be no more than 15%. But a survey from China Tourism Association suggests that the employee turnover in hospitality industry in nearly 5 years are 25. 64%, 23. 92%, 24. 2%, 22. 56%, 23. 41%, and the average turnover rate is as high as 23. 95%(Zheng Lu, 2009). With the widely and increasingly fierce competition, the employee turnover rate always remains high and personnel training and supply of the hotel cannot keep up with the speed of development of hospitality industry. In China, we have learned the foreign hotel management for more than twenty years. And large numbers of hotel managers and service personnel have grown up. Except part of high-quality employees are hired by some foreign companies, there is a good deal of personnel retaining our domestic hotels. Therefore, the problem is whether those good employees can be retained or not. 3. The reasons of brain drain Through researching some information, there are four main reasons that causing people leaving their jobs. They are salary and welfare, personal development, sense of achievement, and interpersonal relationship. 3. Salary and welfare A survey (Zheng Lu, 2009) suggests that in all influence which leads to employees leaving their job voluntarily, the most important influence is relative wages. In recent years, with the rapid development of hospitality industry, the number of hotels is increasing gradually, which lead to the benefit of hotel is not as good as before. Besides, for the price rise, the employees’ salary that most of hotels offer just can supply for their daily living expenses. But the income level in some foreign high-grade hotels is much higher than others. And, lots of employees measure their own value by their salaries. So, after they find another job that can provide a better salary, they maybe choose job-hopping. Thereby, this phenomenon makes the speed of employee turnover up. 3. 2 Personal development People who are committed to their work always have their own purpose. Some people want to get high wages and treatment, while, some people pursue high positions, in order to realize their own value. The fact states that thinking about from personal career development space and view of vision, some employees choose change their job, enter a new work environment, even though the salary of new job is less than before. Although their salary is less than before, they firmly believe that their abilities can get more development and their future is much brighter. However, on the contrary, some people give up their management positions and jump to a condition superior hotel. Their purpose is getting much more high-quality trainings and practices and they expect to gain more wide development space. 3. 3 Sense of achievement A lot of hotels think that the higher education, the stronger ability. Therefore, those hotels always focus on those employees who have high education, and give them higher position and more training, often send them to study and investigate. And those hostellers think that only they can bring benefits for the hotels, while ignore the importance of primary-level organizations. Thus, sometimes, the primary-level employees think their abilities cannot be confirmed and their jobs cannot meet their sense of achievement. Finally, in order to find a leader who can accept their abilities and get sense of achievement, they choose quit their job, and change another one. 3. 4 Interpersonal relationship As we know, the most things working in hotel is dealing with people. Some hotels, especially some state-owned hotels always exist some complex and tensional interpersonal relationship. In state-owned hotels, the employees compete with each other; the awareness of teamwork is weak and only pay attention to personal performance. The employees working in the hotel, especially the front-line service employees, their great workload always make them mental and physical exhaustion. Sometimes, a few of customs purposely make difficulties for them, even insult employees’ personality. It makes employees feel that they cannot get the proper care and respect. Therefore, due to cannot stand the depressive work environment, some employees quit their job and to look for a better work environment. 4. Incentive is an effective way to solve the brain drain As we all know, the high employee turnover will cause the management cost of training and recruitment increasing, and the quality of management and service decreasing. For this reason, how to steady the staff, minimize the employee turnover and then realize the steady development of hotel is a difficult problem to many hotel managers. From some researches, I find that employee motivation is an effective way to solve the brain drain. According to a survey conducted by The Ohio State University (Wilson, 2005), the top ten factors that affect employee motivation included: â€Å"interesting work, good wages, full appreciation of work done, job security, good working conditions, promotions and growth in the organization, feeling of being in on things, personal loyalty to employees, tactful discipline and sympathetic help with personal problems. † And in a word, it should be undertaken from two parts: substance incentive and spiritual incentive. 1 To establish a substance incentive system combining compensation and performance According to Festinger (Turner, 2006), â€Å"rewards would affect the attitude of individuals toward their work and their understanding of why they are working. † Establishing a reasonable and effective substance incentive is one of the most important factors that whether company can retain employees. Practice has proved that substance incentive is an important way that can stimulate employee aggressive and improve employee performance effectively in the hospitality industry. Therefore, how to properly hold substance incentive is very important. First, the company should choose the best employees who performed well through the fair and reasonable employee performance evaluation, and do some financial incentive to them, for example, increasing their salary as a reward. It can make employee feel sense of achievement and realize their own value. Motivating employees by using performance-contingent rewards is a long-established management practice. Pay-for-performance is used to promote two ends. First, it is expected that these systems will motivate employees to increase their effort and thereby their performance. Second, these compensation plans are often introduced to better align the efforts of employees with organizational goals and objectives the belief that performance will lead to reward (instrumentality) (Turner, 2006). However, it is worth to think about the demands of employees. According to their needs give different rewards, rather than simply showering them with undesired gifts. Spending money at a problem is often thought of as a quick fix rather than a long-term solution. Therefore, some people begin to seek cheaper alternatives to replace spending money, and to achieve the same aims, such as do some spiritual incentive. 4. 2 Do some flexible spiritual incentive In addition to make some material incentive to employees, spiritual incentive is very important for employees in hospitality industry. In some situations, too much material incentive will bring some distorting effects, because high bonus will lead to the information or messages blocked with each other. It will directly reflect various aspects of the normal work. In the book Concepts and Skill Building (Certo, 2004) says that,â€Å"Motivating employees requires employers to study the employee’s monetary, physical and psychological needs, because individuals are motivated by a number of items namely intrinsic and extrinsic rewards. † Therefore, only use material incentive is not perfect, and spiritual incentive is necessary to a company. It can roughly be divided into the following kinds. 4. 2. 1 Empowering employees can help them take more responsibility. Employee empowerment is defined as a strategy and philosophy that enables employees to make decisions on their jobs. Employee empowerment can not only help employees serve customers at the level of the organization, but also help employees take more sense of responsibility. Empowering employee enables employee to have more right to do their job, that is, they do their job with their own brains rather than carry out managers’ order mechanically. Employee empowerment means the managers trust their employees’ abilities of judgment and dealing with problems. This trust is an honor and appreciates to employees. And it can make employees love their jobs and do not willing to leave their jobs. And there are four most important principles to reinforce employee empowerment, accomplishment, and contribution. 1) Share Leader Vision. It can help people feel that they are part of something bigger than themselves and their personal job. Do this by making sure they know and have access to the organization’s overall mission, vision, and strategy plans. 2) Share Goals and Direction. Sharing the most important goals and direction to your group can motivate people responsible for accomplishing the mission. 3) Trust Your Employees. Trust people can do the right thing, make the right decision. It can make your employees get more confidence and passion. 4) Provide Frequent Feedback. Make frequent feedback so that people know what and how they are doing. Sometimes, the purpose of feedback is reward and recognition (â€Å"Employee Empowerment. † n. d. ). 4. 2. 2 Make a future career development program for employees Nowadays, some people leaving their job just because they cannot see the future in their work. In hospitality industry, the average age of employees is generally young, so most of them always have lots of expectations to their future career. They always want to undertake some challenging jobs, so that achieve their own goals and personal development. While, the most important point to do this is training. Due to the requirements of recruitment in hospitality industry are less than other industry, when some people come into the hotel, they still have none knowledge on the hospitality industry. So, on the one hand, the career development program can help employees have a thorough knowledge of the development of hospitality industry and the demands to the personnel. On the other hand, it can help employees establish their own goals, take advantages of their ability, realize their own value, improve the job satisfaction and sense of belonging and responsibility. From the perspective of hospitality industry, an effective training can help employee improve their professional skills and their mood in their work, so that improve customer satisfaction and hotels market competitive power. From the personal development, an effective program can help people understand their own positioning in their hotels, and establish a practical goal for themselves. In a word, the program is an effective way to help employer find employees’ interest, advantages, and some potential ability and help employees exactly know themselves and improve themselves by proper methods. In order to be successful in today’s challenging economic environment hospitality organizations must demonstrate a commitment to helping their employees learn and develop new skills. This is essential if organizations hope to increase retention and create career growth by promoting from within Lee & Bruvold, 2008). Moreover, employee development programs often signal the degree of investment the organization is willing to make in an employee. From the employees’ perspective, this investment indicates how much the organization supports its employees (Wayne, Shore, & Liden, 2007), genuinely cares about the long-term professional growth of its employees, and values the employees’ contributions. So a good employee development program is very important to the employee turnover. A review of the recent hospitality literature further reveals that employee organizational commitment significantly influences employees’ turnover intentions (Johanson & Cho, 2007) indicating that the more committed or attached an employee is to an organization, the less likely that employee is to leave. And it states that the program has the potential to enhance an employee’s commitment to the organization, so, the program could also reduce turnover in the hospitality industry. 4. 2. 3 Making some effective open communication Open communication is extremely important and considered a top priority by the majority of employees (Honore, 2009). Most of employees often feel their managers and supervisor lack of open communication. This phenomenon causes the employees lack of care from their company and their managers cannot understand their needs, in turn, causing brain drain. Therefore, the managers and supervisors must often talk and listen to their employees. And the simplest way to make an open communication is giving employees the opportunity to ask question. And then obtain an answer to the questions and provide the answers in an honest and timely manner. It will help them avoid some further doubt and misunderstandings with each other. An open communication can create a relaxed and happy working environment for employees. It will reduce the working pressure of employees. In addition, open communication makes managers and employees more understanding with each other and is a good opportunity to enhance relationship between each other and clear the air. An effective communication should be clear, consistent, and correct. It is vital to understanding employee needs and make employee willing to work harder to get better performance. Communication should be accurate, prompt, and well organized, and managers should listen to employees carefully, help employees with the problems, and care for employees. An open communication can make employees feel respect from their managers. If employees receive their managers’ care and respect, they will return more care and efforts to their company. And it can reduce the rate of employee turnover effectively. 5. Conclusion Times change; society change; people’s minds change. More and more people begin to pay more attention t their internal happiness and pursuit, rather than just limited to their salary, position, and other material factors. So companies must conform to the requirement of the times, understand staff needs, and meet their needs from different aspects. In order to retain the employees, companies must make material incentive and spiritual incentive together. The motivational effect of material incentive and spiritual incentive is different. If companies want to motivate their employee effectively, they must take proper measures according to the specific situations. Employee motivation is very crucial to reduce the rate of employee turnover and retain the employees. According to the reasons of people leaving, the hotels mainly make some substance incentive to their employees. But it is not enough to meet employees’ needs, the spiritual incentive is also important for employee to meet their desires and decrease the high employee turnover. There are three main methods to make a spiritual incentive. They are empowerment, open communication, and making employee career development program. Besides, praise and respect the employees are very important. It can make employees become more loyal to their company and maximum the satisfaction of employees. The more satisfied employees feel about their jobs, the less likely they are to leave, which further reduces organizational turnover (Costen, 2010). 6. Summary The hospitality industry is, in every sense of the word, big business. U. S. restaurant industry sales are expected to reach a record $537 billion in 2007, employing 12. 8 million individuals, adding two million new career and employment opportunities in the next decade (NRA, 2007). However, the rate of employee turnover in hospitality industry is very high. Therefore, reduce the rate and retain employees is a pressing concern. The key to keeping employees in hospitality industry is rewarding employees for what they do every day and having an employee-friendly environment where people can feel comfortable bringing their concerns to the manager. Therefore, both substance and spiritual incentives are necessary management methods to motivate employees in the hospitality industry. Substance incentive can provide material demand to employee, while spiritual incentive provides spiritual demand to employee. Most hotel managers always like pay more attention to pay for performance and ignore the role of spiritual incentive, which leads to a high turnover rate and high cost of human source department. However, according to the increasingly higher demands of both employee and customer, non-financial incentive to motivate employee is more and more important. In the hospitality industry, the most common methods of spiritual incentive are empowerment, making future career development program, open communication and praise and respect etc. Their functions are meeting employee’s satisfaction which is defined as a sense of recognition, achievement, responsibility, improvement and promotion, interesting work, and awareness for future development. Through different methods can meet employees’ different needs, it can make employees prefer their job, rather than quit their job. Employee motivation can not only keep the best employee for hotels, but also save cost of training and recruiting. It will improve the competitive power for hotels and make their business better and better.

A&P by John Updike A&P by John Updike In the story "A&P," by John Updike, the main character Sammy makes the leap from an adolescent, knowing little more about life than what he has learned working at the local grocery store, into a man prepared for the rough road that lies ahead. As the story begins, Sammy is nineteen and has no real grasp for the fact that he is about to be living on his own working to support himself. Throughout the course of the story, he changes with a definite step into, first, a young man realizing that he must get out of the hole he is in and further into a man, who has a grasp on reality looking forward to starting his own family. In the beginning, Sammy is but a youth growing up learning what he knows about life in small town grocery store. His role models include, Stokesie, the twenty-two year-old, supporting a family doing the same job Sammy does yet aspiring to one day have the managers position, and Lengel, the store manager who most certainly started out in the same place that Stokesie and he were already in. Stoksie, the great role model, continues to be as adolescent as Sammy, with his "Oh, Daddy, I feel so faint," and even Sammy sees this noting that "as far as I can tell thats the only difference (between he and I)." Sammy whittles away his days looking at pretty girls and thinking about the ways of people. He hardly realizes that this is how he will spend his entire existence if he doesnt soon get out of this job. During this day that will prove to change his life, he makes the step towards his realization. He decides that he doesnt want to spend the rest of his life working at an A&P competing for the store managers position. Sammy thinks to himself about his parents current social class and what they serve at cocktail parties. And, in turn, he thinks about what he will be serving, if he stays at the A&P, "When my parents have somebody over they get lemonade and if its a real racy affair Schlitz in tall glasses with Theyll Do It Every Time cartoons stenciled on." He must get out and the sooner the better. He is still just an adolescent who hasnt completely thought through his decision and yet his mind is made up. He quits his job using the girls merely as an excuse to get out. His final journey to manhood is a short one. He looks around for his girls and notices that they have already left, but he knew that was a futile cause to begin with. And he steps outside to see the world and its opportunities as well as its responsibilities in front of him. Although, Sammy could see "how hard the world would be hereafter," he knew that what was done had to be done. In hindsight, Sammy still knew he had done the right thing as shown by "Now here comes the sad part of the storybut I dont think its so sad myself."

However, nowadays many modern and easy methods of communication allow the college officials to connect directly with the parents without consuming much time. For those students’ parents who are not present, the college must post the invitation cards to their homes. During an interview of Christof for a television program, there is a small picture of Truman at the top right corner, taking up only a fraction of the screen. This symbolizes the power that Christof holds over Truman's life. The sets of Christof's headquarters in the movie also symbolize his god-like image. In the final part of the movie, when Truman is trying to escape from Seahaven, Christof again plays god and tries to end Truman's life rather than let him escape. As the movie progresses, Truman is disturbed by the clues he gets about the artificiality of his life and the characters in it. He notices his wife advertising the cereal over breakfast and is disturbed by her cheerfulness and fake responses to his questions. He is thrown into the light by the appearance of Sylvia who attempts to tell him the truth. Subtle images are also revealed when a huge equipment falls from the sky on Truman's car, the radio incident when Truman tunes into a different frequency and so on. Truman's character is popular and loved by many. The director proves his point by showing clips of people around the world enjoying the show. From that historical event which became known as Nat Turners Rebellion or South Campton Insurrection, it can be analyzed that it might not only be a visionary or a delusioned mans whim that caused such barbaric deeds but possibly an act or cry for liberation. Unequal treatment, enslavement for the rest of a mans life and forced labor for very minimal or no wage at all, these are acceptable factors that can be considered as parts of a motive for the rebellion in South Campton. III In 1803, a British convict settlement was established in a Tasmanian aborigini inhabited island called Van Diemens Land. A total of of 65,000 convicted men and women were settled in the island of which most of them were cruelly traumatized and extremely violent. Due to the incompetent procedure of punishment, convicts were able to take flight into the Tasmanian hinterland where they exerted the fullness of their brutality and thirst of blood upon the aboriginis of the island (Turnbull, 1948) Symbolically and appropriately, this event in history can be described as a case of rape as the innocent aborigines were violated of their rights and freedom to live accordingly. Mergers And Acquisitions Of Daimler And Chrysler Management Essay Mergers and acquisitions can be value creators or value destroyers, According to Mirvis and Marks (1997), most companies executing MAs perform a perfect job arranging the relative economical and financial traits, providing the fact that they do a remarkable job in managing the upcoming change thereafter. Before conducting an MA analysis, it is important to understand what is meant by the word change. Although there is no universal definition change, as Hughes (2006) says it has been explained in terms of guises, transformation, metamorphosis, evolution, regeneration and transition. The generic definition of change as defined by Hughes (2006) is any alteration in the status quo. The leadership and direction of the process of organizational transformation especially with regard to human aspects and overcoming resistance to change According to Hughes definition and Lwins change model (1951) (Figure 1), the change process will be explored by specifically analysing a famous car industry MA case: Daimler-Chrysler (DCX)  [i]  merger, one brand, two cultures. Figure 1: Lwins change stages [Source: Higgs Rowland, 2005] DaimlerBenz AG of Stuttgart, Germany, and the Chrysler Corporation of Auburn Hills, Michigan, surprised the business world at a press conference in London on May 7, 1998, when they announced their merger of equals made in heaven. This major cross-border transaction, with an equity value of $36 billion, was the largest merger of its kind to date.  [ii]  Robert Eaton and Jà ¼rgen E. Schrempp, co-chairmen of DCX, announced their expectation that this deal would be not only the best strategic merger or the best prepared merger, but also the best executed merger.Whether or not this statement came to be true, is yet to be analyzed in this paper. THE BIG TWO The Mercedes famous three-pointed star that represents its domination of the land, the sea, and the air is now one of the worlds most recognized brands that symbolizes class, style and personality. On the other side, stands Giant yank, Chrysler, carrying the fame of being among the big three in U.S., famously known for producing muscle cars. Pre-merger situation: Daimler In 1926 was founded in Stuttgart, Germany Daimler-Benz, a manufacturer of automobiles, motor vehicles, and engines. Unknown to many, it is already the result of a merger between Benz Cie(founded by Karl Benz) and Daimler Motoren Gesellschaft(founded by Gottleib Daimler and Wilhelm Maybach). The new entity rapidly made its name in motor sports as its cars were regarded as high end race automobiles.  [iii]  [Appendix A] Pre-merger situation: Chrysler The roots of Chrysler Corporations go back to 1925, when the American car manufacturer, Maxwell Motor Company is recognized into Chrysler Corporation by Walter P. Chrysler  [iv]  . Along with GM and Ford, Chrysler made the powerful triangle of the biggest car manufacturers in U.S. The Corporations was- back in mid 1990s- nothing less than the most profitable car producer in the world.  [v]  In 1997, the company even reached a peak in terms of market shares in the U.S., at an impressive figure of 23%. [Appendix A] Chrysler had always known itself to be a blue collar, bold Yank. It was able to survive a bankruptcy during the Second World War, and this state was stabilized by its boom- bust cash flows. THE RATIONALE FOR A MERGE OF EQUALS In order to maintain with the speed of an external change, the easiest way that an organization should adopt is to take advantage of internal change accordingly. It must increase its intercommunication by putting out as many feelers as possible to bring a collective view of the constantly shifting situation into the organization. Getting ready for a change, Unfreezing the present situation is the first step recognized by Lewin, it is described as the state of preparation for change and preventing any possible resistance  [vi]  . Taking into account the push factors for change, Chrysler CEO, Eaton, convinced his empire that they need a partner to blow the caution in this dog-eat-dog market, by telling a story. Yet, his mental cognitions in making sense of his environment and ending up in merge decision, was one of its own kind, owning one fourth of the whole American market share, Chrysler was among the big three is U.S., and the position was royal enough for Eaton not to buy more troubles for the company, however, international reach was his goal in this story, this is how he made sense of the merger: Bob Eaton, Chrysler CEO, gave the speech of his life at company headquarters in Auburn Hills, Michigan on July the 17th. 1997  [vii]  . Instead of revelling in four years of rapid growth, he warned of trouble brewing on the horizon. His urgent oratory, adapted from the nonfiction bestseller The Perfect Storm  [viii]  , a tale of three fishermen caught at the confluence of three potent storms off the Canadian coast, warned that a triad of identical elements posing a threat to demolish Chrysler.  [ix]   Daimler-Benz, meanwhile, standing on the reverse position, was looking for a soul-mate. Despite a booming U.S. economy, its luxury vehicles had captured less than 1% of the American market.  [x]  Its vehicle production method was particularly labor intensive requiring nearly twice as many workers per unit produced over Toyotas Lexus division. It recognized that it could benefit from an economy of scale in this capital-intensive industry. With $2.8 billion in annual profits, remarkable efficiency, low design costs, and an extensive American dealership network, Chrysler appeared to be the perfect match. Having Chrysler, looking for his share from the European market pie, on one hand, and Daimler, seeking for attractive U.S. market on the other hand, the merger between two giants made sense. On May 7th. 1998, Eaton announced that Chrysler would merge with Daimler-Benz. Daimler-Benz CEO Jà ¼rgen Schrempp hailed the merge as a merger of equals, a merger of growth, and a merger of unprecedented strength.  [xi]   When he rang the bell at the New York Stock Exchange to inaugurate trading of the new stock, Daimler-Chrysler (DCX), Eaton predicted, Within five years, well be among the Big Three automotive companies in the world.  [xii]   Only three years later DCXs market capitalization stands at $44 billion, roughly equal to the value of Daimler-Benz before the merger  [xiii]  and Chrysler Groups share value has been descending by one-third, compared to the pre-merger situation. Chrysler was bleeding cash unlike the Mercedes.  [xiv]   CHANGE ANALYSIS (Post-merger issues-The rationale for the failure) A SPECTACULAR FAILURE MAs in this scale are inherently complicated, Kiefer (2004) asserts changes of greater complexity are likely to generate more negative and more intense emotions and more resistance (George and Jones, 2001), and therefore require more careful management. Seemingly, DCX underestimated this matter. Only 2 years before Daimler-Chrysler divorce a journalist declared: One of the greatest unions in history burst inward soon after the merge.  [xv]   Why? Unlike what has been communicated to both parties staff, it has not been the merger of equals from the start, the kick start negotiations best proved this fact. Eaton, settled huge agreements and compromises all the way of negotiations. The residency, brand, he even agreed to be a co-chairman which led to a massive crisis in the history of American leadership. German won more bonuses and their dominance were clear which was opposing the virtue of a merger, making it more sound like an acquisition. They were not negotiation the compromises, Chrysler have been compromised only. [Appendix B] Later, Schrempp did not hesitate to state in the German Press: What happened to the dynamic, can-do cowboy culture that I bought?  [xvi]   CULTURAL CLASH On paper, Daimler-Chrysler was the perfect match: German engineering with American marketing, but German culture and American culture dilemma took over the success scenario. Burnes (1996) reconfirms Schwartz and Davis cultural risk approach design in attempting to warn the managers and the change leaders that if risk is underestimated it could become dangerous. If one is aware of American pride and German authoritarian, he would know the worse can be expected. Daimler had systemically decision making process, whereas Americans were inspiring creativity. The Stress on effectiveness, fair staff treatment, and empowerment made Chrysler famous for adoptability and flexibility; whereas Daimler seemed more autocratic and bureaucratic. All these cultural variations soon became visible in both companies daily activities. As an example, Daimler managers were concerned a lot about daily trivial cases which disappointed Chrysler executives, cases such as the shape of a pamphlets and etc. Meanwhile, Daimler leaders were frustrated by Eatons emotional actions during the speech. Germans disliked huge pay disparities and were unlikely to accept any steep revision of top management salaries. But American CEOs were rewarded handsomely. Chrysler could cut pay only at the risk of losing its talented managers. Germans and Americans also had different working styles. The Germans were used to lengthy reports and extended discussions. On the other hand, the Americans performed little paperwork and liked to keep their meetings short. Americans favored fast-paced trial-and-error experimentation, whereas Germans drew up painstakingly detailed plans and implemented them precisely. In general, the Germans perceived the Americans as chaotic while the Americans felt that the Germans were stubborn militarists. Post merger, Americans were trapped in the German style of planning, constantly being told what to do, gradually damping their creativity and autonomy. James Holden, Chrysler president from September 1999 through November 2000, explained that Mercedes is famous for being a high end luxury brand, whereas Chrysler, Dodge, Plymouth and Jeep were serving a lower market, it was a marrying up, marrying down event .  [xvii]  This fueled an undercurrent of tension, which was amplified by the fact that American workers earned appreciably more than their German counterparts, sometimes four times as much. DAIMLERS HEGEMONY German over-representation is also apparent in the board structure, [Appendix E] they approve all major company decisions, including the firing of executive management .In 2000, two successive Chrysler presidents, Holden and Stallkamp, both American, were fired. The Daimler-Benz management presence permeated every important function at Chrysler USA. By the end of 2000, there were only 128,000 Chrysler employees still working in the US operations, all anxious and demoralized. Ex-Chrysler managers felt that Daimler-Benz was steadily leading Chrysler into a state of chaos. Schrempp openly said that he never intended the merger be one of equals, and when he began replacing several American executives with German ones, Chrysler must have felt a little humiliated. Even though honesty and directness are welcomed and encouraged in Germany, several Americans do not appreciate such boldness. Consequently, reputations have certainly been damaged during the process. After the merger, many people observed that Bob Eaton seemed cold-eyed, withdrawn, and uninterested. According to then-president Peter Stallkamp, Eaton had really checked-out about a year before he left  [xviii]  . The managers feared for their careers, and in the absence of assurance, they assumed the worst. The dislike and distrust ran deep, with some Daimler-Benz executives publicly declaring that they would never drive a Chrysler. Irate Chrysler managers responded with jabs of their own. Much of this clash was intrinsic to a union between two companies. Their corporate structure, culture and wage systems were thoroughly different. From holding language classes to cutting idioms in conversations, from dinner parties to Post Merger teams, DCX put in ample effort to bridge the chasm, but due to deep uncertainty, and lack of trust, they failed to accomplish the remedy. CONCLUSION RECOMMENDATIONS (Lewins refreezing stage that never happened) CONCLUSION What seemed to be a perfect match, the largest trans-Atlantic merger ever, sank unexpectedly. What was supposed to be the leading car manufactory in the world became the chief failure in the MA industry. The disruptive change was inevitable, however, by assuring the staff about the stability of condition, they would loosen their faith and trust on the managers, they know change is coming but they are eager to know what would be the consequences for them. Nadler (1993) ascertains that changes threaten an individuals sense of stability and can present anxieties while reducing the sense of autonomy. Resisting change may function as a survival mechanism where change is perceived as a threat creating a type of organisational autopoiesis, exhibiting a strong resistance when something valuable is under threat (Goldstein, 1988). As it has been seen in every stage of the story, talented managers and engineers left due to the fact that they were feeling withdrawn and flooded. Consequently, the expected synergies never happened and on May, 2007, Chrysler has been sold to Cerebrus Capital Management  [xxi]  , and they failed to accomplish the last phase of lewins change model (Refreezing stage). In summary, the Germans and the Americans were not in sync since the beginning. Different management teams with heavy prides, resisting from compromise and unaware of change would never create a team. RECOMMENDATIONS Firstly, there would never be a partnership of equals happening in any international extents. There would always be a stronger part in terms of finance or market share, thus the resulting arrogance on either side of the merges would imperil the business joint. The Daimler-Chrysler merger should have begun with a strategy, to decide if they wanted to combine the two different cultures, or start off with one brand new one. To do this they should have analyzed the existing cultures, to establish the similarities and the differences. Culture must be blended rather than changed. Moreover, balancing the need for change with the motivation to preserve existing identity, determine the elements that contribute to the development of change capacity. Meanwhile, building a series of interventions such as creating an understanding, building skills, gaining commitment enhances peoples motivation and consequently a favourable and sustainable change. A further important factor is communicating the urgency for change in depth, as is in maintaining momentum, following Kotters (Ch1) words stating that successful large scale change involves momentum. Considering the uncertainty and negative emotions that accompany change, the ability to discern the emotional reactions to change of employees and board members enhances influence levels and provides the necessary support to the change process (Kiefer, 2004). Displaying an autocratic fashion behaviour by failing to address the concerns of people in the organisation and not devoting ample time and energy in building commitment, inhibits effective change implementation. That it is not about which approaches and best practices are chosen by the manager. The main thing that should be kept in view by the managers is that what is to be changed, what is the circumstance and what is the choice of adopted approach. Big Life, REVIEW â€Å"The play/ musical is about a group of black people coming to England, from the Caribbean islands, in search for a better standard of living and hopefully to get a good job and settle there. The play just explains what the different people have to put up, and how their lives have become after coming to England. It shows how they resist women, how they fight off racism and of how they try to fulfil their ambitions in England. It is set back in the 1950’s, where the country was very white- dominated, and English people were not accustomed to having people of other cultures around them. It is a very touching musical; with that little bit of comedy, added by Mrs Aphrodite, a member of the audience, talking of her own experiences in the 50’s. Full of life and music, and very engaging! SYNOPSIS: The Big Life starts off with all the men, and Sybil coming to England. Sybil and Bernie, who are engaged, break up because Bernie thinks that she was flirting with another man. The men all together decide to make a pact. This says that they will finish having things like cigarettes and alcohol; sleep just 4 hours per night; fast once a week and no relationships with women, and make a  £5 bet with admiral that they will stick to what they say. The next scene is in the B&B, where Zulieka, Mary and Kathy are sitting and doing odd jobs, when Sybil enters. She tells them of how she broke up with Bernie, and the women all decide that they no longer want anything to do with men. Meanwhile, the men are on a tube looking for somewhere to stay, and someone mentions the B&B, but Bernie says he’d rather sleep on the streets. They decide in the end to go there and get rooms. The women continue to talk of how useless men are. Then in Piccadilly Circus, Admiral and Jacqueline the prostitute are sitting eating chips, when Lennie and Dennis enter, complaining they have still not found a job and how rude people are being to them. The reverend enters and starts preaching, and Admiral is insulted as he feels he is implying that he plays the devil’s music, so plays louder. The members of the congregation start singing and Lennie and Dennis have an argument. In the B&B, Bernie enters in his new postman’s uniform, and Sybil exits. Zulieka explains that the other man she was talking to was an uncle of hers. Ferdy and Zulieka discuss his book and some memories.

Dealing With Video Games’ Problems Essay

In present-day society, with the Internet technologies developing rapidly, video games have assumed an increasingly crucial role in people’s lives. Admittedly, video games may attract lots of people, and gaming industry has achieved a good success. However, there are many problems with video games such as game addiction of China’s youth and the utilitarian behaviors of the game companies so that it is important to reinforce the regulation of video games. The most severe problem caused by video games is gaming addiction, especially for China’s youth. â€Å"The youth of China are the most plugged-in, an alarming statistics shows that 42% report feeling addicted to the video games, according to Dr. Tao, who set up China’s first Internet addiction clinic at the Military General Hospital in Beijing† (Dubois). Addiction is an appropriate word to describe those game players who immerse themselves in the virtual world of video games and cannot control themselves. â€Å"Long-term Internet addiction would result in brain structural alterations, which probably contributed to chronic dysfunction† (Dubois). â€Å"People’s Daily reported a 14-year-old boy who died after a four storey fall due to hallucinations brought on by his obsession with the popular video game Legend.† (Dubois). Also, other similar tragedies happened because of the addiction. According to China Daily and The Guardian, two Chinese teen agers from different places committed suicide by  jumping from buildings after playing World of War Craft (WOW) for dozens of hours (Dubois). Therefore, it is apparent from these facts that China is facing a problem of gaming addiction. Moreover, the problems are also caused by the utilitarian gaming industry. Game companies are utilitarian that they do not consider the effect that their games will bring to the players but just care about their profit. To attract more kids, â€Å"Game console sell gift cards at convenience stores that allow kids to make purchases on video games, even if they don’t have a credit card† (Henn 4). This will make some kids play video games without their parents’ permission and may even cause addiction and family conflicts. Henn states â€Å"Researchers in game companies tweak games to get players to stay on longer, or to encourage them to spent money on digital goods† (2) and â€Å"the idea is to make gamers uncomfortable, frustrate them, take away their powers, crush their forts—and then, at the last second, offer them a way out for a price† (3). Young players may not have ability to make money, but they spend more and more â€Å"virtual curren cy (paid for with real cash)† (Clendenin) to get the latest and best virtual gaming equipment, which may even cause crimes. People’s Daily reported that a 19-year-old college student stole 20,000 RMB at school in order to pay for the expensive virtual commodities in his favorite video game. Thus, unethical behaviors of gaming industry are also serious problems to solve. Regulations on video games may help to alleviate the severe situation. But to eradicate these problems, the Chinese government must have regulations that are powerful enough. Although the Chinese government has already built up some regulations on video games, these regulations may be not sufficient. In April 2007, the Chinese government introduced  some regulations to deal with such situation. It introduced an anti-addiction system that required the players register with their real name and ID number and will limit the time players spend in their virtual world (Clendenin). â€Å"There is also a total ban on minors handling virtual currency, used by many online games† (Clendenin). The system indeed prevents players from overindulging in online games to some extent. However, the system is not as effective as expected since players just turn to other games after limited hours or they use fake registration information and change it frequently. Meanwhile, the game companies, which depend so much on video games for profit, will also invent more â€Å"countermeasures to cope with these regulations†(Clendenin). So if these regulations have no supporting measures, they may well become an ineffective attempt to solve these complicated issues. Hence, in order to eradicate the problems caused by video games, the Chinese government should have more powerful regulations on video games. To sum up, video games now indeed have caused serious problems for China’s youth. After knowing the reasons for the problems, to deal with such situation, reinforcing the regulation of video games is essential to help solve the rigorous problems in China. IRAC Assignment Essay

Li will attempt to prove she was the victim of intentional torts by her teacher Mr. Billups. At school, Li was placed in a cage for the day to reenact how Americans reacted to the events of Pearl Harbor. Li will accuse Mr. Billups of intentional infliction of emotional distress and false imprisonment. Being placed in a cage for the day will be considered an unreasonable amount of time, and being put in the cage with the other foreign born students from her class will show emotional distress. Negligence Li will attempt to prove the four elements of negligence against Mr. Billups for his previously stated actions. The elements required are duty of care, failure to protect from harm, cause of the harm, and damages, which in this case are psychological and physical. After review of the actions taken by Mr. Billups, it seems Li will be able to show the four elements required for negligence. Li’s Parents Respondeat Superior/Scienter Li’s parents will attempt to attach liability to the school district which employs Mr. Billups, claiming respondeat superior. Li’s parents will claim that Mr. Billups’ inappropriate and harmful actions were performed within the course and scope of his employment at the school, therefore leaving the district which employs him partially responsible or at fault. As Mr. Billups’ employer, the school district had every opportunity to put an end to the gross reenactments of events in American history which have taken place in Mr. Billups’ class even before the most recent incident involving Li. In addition, scienter can be applied by Li’s parents because at the very least, the principal of the school should have known about Mr. Billups’ demeaning antics. Mr. Billups Tort Defenses Mr. Billups will attempt to use tort defenses including assumption of risk, superseding/intervening cause, and contributory negligence. By sending their child to school, Li’s parents assumed the risk of their child participating in educational activities in history class. The school district is partially to blame as well because they must have heard/known  about the practices Mr. Billups uses to teach his students. In addition, Li and the other foreign students contributed to their own negligence by attending Mr. Billups class and agreeing to be put in a cage in class. Scienter Li’s parents, Li herself, and the school district all should have known of the reenactments performed in Mr. Billups class, proving scienter. School District Respondeat Superior The school district which employs Mr. Billups will claim the frolic and detour defense to respondeat superior. Their claim will be that Mr. Billups was acting outside the rules and regulations set forth by the district, and that they could not have possibly seen ahead of time the inappropriate actions Mr. Billups performed in his classroom. Conclusion: The court will use the reasonable person test and likely find for Li and her parents.

Do Woman Make Better Leaders Essay

However, when women leaders are putting glorious greatly, they need to sacrifice their parts of life to earn such a success. Mostly, they need to work overnight and hard like their male fellows, they are single or divorced, and they may need to take care of both of their career and children. Actually, female leaders are facing some practical problems in their emotion, career and family. Many females are suffering in balancing these factors. Do women make better leader than men? Or specifically, are women playing a better role in managers? What are issues women leaders facing? In order to solve these problems and leave no doubt, I write this essay to analyze this topic. 2. 1 Leadership According to the professional definition, â€Å"leadership is the process of influencing an organized group toward accomplishing its goals. †(Roach & Behling, 1984) There are certain basic qualities or characteristics that most people associate with leadership, such as self-confidence, persistent, integrity, ambitious and determination. People would agree that who own these qualities can be labeled as â€Å"leaders†. However, it is usually hard to recognize a proper leader with a standard measurement. Human traits are quantized immeasurable. In daily works, a good leader is normally judged by people he or she leads. Unfortunately, these opinions are always subjective and biased. Work performances may consider being comparable. However, in reality, only similar works can provide comparable performance results which limit the number of comparable cases. Insufficient parameters cannot provide a reliable analysis. Due to these difficulties, this essay will compare female and male leaders in other factors which are not specialized and quantized for leaders but also providing references for good leaders. These factors include effectiveness, intelligence and attitude which compare leaders in the aspects of performances; psychical and psychological; values and reliability, respectively. Before comparison and analyzing, it is more reasonable to realize the current situation about gender and leadership which will also give readers a general idea. 2. 2 Men are still the major force in leaders Actually, majority of world still consider that domination of power is in man’s hand, though women leaders are increasing rapidly recent years. As statistics show, woman account for 51 percent of population and 46. 5 percent of labor force while their numbers in manage level are negligible. In fact, in more powerful positions, women only account for 7. 3 percent of Fortune 500 corporate line officers; only 4. 1 percent of top earners are women. (Catalyst, 2001) The true situation is like what Oakley ,J. G. said,† The overall percentage of women on corporate boards surpassed the 10% milestone for the first time in 1996, however, 105 out of the 500 companies surveyed still had no women on their boards. †(Oakley, 2000; Dobrsynski, 1996) In making such a males’ world, social and environment factors play critical roles. Traditionally, women are told to be less competitive and ambitious when they are still girls, when they start their careers, mostly, environment and themselves keep suggesting them to be more unleader-like and docile. This attitude is formed in a long period and by surrounding environment, and it actually becomes part of female’s character. Attitude toward leadership is stronger predictor of leader emergence than masculinity. (Kolb, 1999) This theory is even more reasonable when biology theory is abandoned. Generally, majority of leaders is still male , the roles that women are told to play and attitudes they are suggested to own is signaling to be â€Å"second class†. 2. 3 Woman leaders show great potential It is undoubtedly men are traditionally leaders in the society; nevertheless, women are catching up in an amazing speed. Especially in recent years, woman leaders are showing their great power. In a long period before, people believe that women lack of managerial skills and they define it as â€Å"female deficiencies† as a reason why few women have made it to the top. Steven, Lynda and Joanne, 2003) However, many professors have proved the irrationality of this stereotypical concept, Davidson and Burke (Davidson&Burke,1994) have contended that almost all the evidence shows little or few difference in the traits and abilities of managerial skills among women and men. Furthermore, Ferrario(Ferrario,1994), Carless(Carless,1998) and Komives (Komives,1991) have studied and proved that gender does not determine who should get the leadership. According to above statements, it is easy to realize that gender is not physical or psychical obstacle for female leaders. Moreover, Kent and Moss suggested the possession of feminine characteristics does not decrease an individual’s chances of emerging as a leader as long as the individual also possesses masculine characteristics. If women are more likely to be androgynous, they may have better chance of rising to leadership status. (Kent and Moss, 1994) Kent and Moss’ words can be explained related to women’s own characteristic. Normally, women are more approachable and modest. The advantage is obvious above; male leaders cannot combine female’s good personalities which will be considered to be sissy while females will treat androgynous as a merit which show their potential. So, in some kinds of careers which require managers to be more mild and communicative, such as teachers and nurses, woman leaders are more preferred. To sum up, women’s characteristic advantage is seen as particularly important in light of the trends toward flatter organizations, team-based management and increased globalization. Oakley,2000; Adler,1993;Rosener,1995) Undoubtedly, woman leaders have predominance in some specific works than man leaders 2. 4 Gender and the leadership 2. 4. 1 Intelligence comparison Intelligence is defined by Cronbach as a person’s all-around effectiveness in activities directed by thinking. (Cronbach, 1984) Intelligence can divide in two parts, academic intelligence and emotional intell igence. In the aspect of academic intelligence, it is well accepted that there is no difference in academic intelligence between men and women. Furthermore, people with high academic intelligence don’t mean they are good leaders. Obviously, traditional view about intelligence is quite narrow. Current research has denied the theory of IQ as the only measure of intelligence. In 1920 Thorndike hypothesized that true intelligence was composed of not only an academic component, but also emotional and social components. (Barbara& Shilpa, 2003) Bar-on argued that emotional and social intelligences were better predictors of success in life. (Bar-on, 1997) According to Barbara& Shilpa’s statistic analysis, the mean transformational leadership score of females and males are roughly the same (65. 21 and 63. 31 respectively). The mean emotional intelligence score for females was higher than the mean emotional intelligence score for females (109. 58 and 98. 31 respectively). (Barbara& Shilpa, 2003) Although the results of the current study suggest that females have scored higher than males in emotional intelligence, it is possible that women as compared to men scored higher on empathy or social skills and low on motivation or self-regulation. However , male and female’s leadership score is very close which can prove that different genders have differences in EQ, but no capability difference in leadership. To sum up, there is no specific gender difference in academic intelligence. Females have a higher score in emotional intelligence and males have an equally emotional leadership score with females. 2. 4. 2 Attitude comparison Attitude means a general and enduring positive or negative feeling about some person, object or issue. (Kalliath, 2010) Normally, we divide attitude in two parts, one is the affective component, and the other one is the behavioral component. Actually, leadership is affected by attitudes in the sense that a leader’s attitude about their subordinates is dictated by theories X and Y. Theory X in the simplicity means leaders view their subordinates as pessimistic. They believe that the best way to treat subordinates is by manipulating for they think subordinates are lazy and unmotivated. Theory Y thinks oppositely, leaders of theory Y feel that most people are motivated and afraid of punishment. (Kalliath, 2010) Normally, leaders with a positive self-concept and a Theory X philosophy tend to be bossy, pushy and impatient; they also generally take on a dictatorial leadership. Leaders with a negative self-concept and a Theory Y philosophy may seem afraid to make decisions and self-blaming. Hughes, Ginnett& Curphy, 1993) Related to above apart, women’s attitude is an obstacle for their leadership. This disadvantage is caused by environmental and cultural factors. All stereotyping views towards woman will affect them when they are becoming leaders. However, according to theory X and Y, they generally talk about two types of leaders. It can be seen that gender i s not the major factor in attitude. To sum up, woman leaders are normally have more problems in their attitude and valuation than their man opponents. 2. 4. 4 Effectiveness comparison Effectiveness is understood in terms of leaders’ facilitation of a group or rganization’s ability to meet its goals. (Hunt, 1991; Mumford, 1986) It is stated that there is no difference in effectiveness, although some situations favor women and others favor men. (Powell, 1993)However, some people point out that female leaders may be less effective when they are doing stereotypically masculine jobs. It is easy to understand that women may violate conventions concerning appropriate female behavior. Female leaders will be subjected prejudiced reactions, which included biased performance evaluations and negative preconceptions about future performance. Consistent with research on self-fulfilling prophecies (Geis, 1993), negative opinion towards women’s leadership can diminish their performance. Even though, some professors argue that role conflict for female leaders might also be minimized by adopting a relatively feminine leadership style that would meet people’s traditional expectations about female behavior. (Eaglly, Makhijiani, Klonsky, 1992) They assert that it is unfair to value the effectiveness in leadership roles that are rarely occupied by women and in which most of their evaluators are male. (Eaglly, Makhijiani, Klonsky, 1995) In order to analyze this issue, two perspectives are introduced: alternative perspective and contingency theory based perspective. As a matter of fact, alternative perspective also have two parts, the first one is a structure view suggests that men and women are equally effective in leadership. (House, 1991&Hunt, 1991) Another alternative view takes into account the different selection of men and woman for leadership. Besides gender equality opinion, it also points out that women may be superior performers, especially in the longer run as they may erode negative thinking about their work. Craig &Jacobs, 1985) The second perspective is of contingency theories of leadership, suggests that leaders’ effectiveness depends on their style of leading. (Bass, 1990) It focuses more in the aspect of leadership style. It insists that effectiveness of different gender is related to corresponding factors in leadership methods, not gender. In a word, although male leaders are considered more effective in traditional masculine jobs, female leaders are more effective than males in less masculine terms. Effectiveness is a reliable proof of the woman leadership is not worse than man leadership. Although some people still believe woman leaders are using some inefficient management methods when they are most in masculine works. It can be expected that females will fare at least as well as men in an increasing range of leadership and managerial roles. 3. Conclusion From the days of old to the modern world, people who have the opinion that men are born to lead and women should serve as followers are out of date. No one can deny the gender equality in the current society. Leaders are no longer the exclusive privilege for men, but also for excellent females. We start to realize the importance of analyzing this topic and have taken a close look at some of the most basic qualities needed in a successful leader, such as attitude, intelligence and effectiveness. While some qualities seem to be more present in males than females, such as attitude, there are still many females owning the necessary characteristics to be better leaders, such as effectiveness in feminization jobs. This essay collects studies that analyzed leadership under rigorous researches and we have also taken a close look at some of the more recent studies on this topic.
